The Impact of Human Resource Management Measures on Employee Engagement with the Mediating Role of Organizational Commitment in Medical University Libraries

Abstract:
Objective

 The purpose of this study was to investigate the effect of HRM on staff participation through the mediating role of organizational commitment in Iranian Medical University Libraries.

Method

This research is an applied- descriptive research. The statistical population of the study is the staff of medical science libraries. Due to the assumption that the statistical population is limited through Cochran's formula, 113 people were selected as a sample and a questionnaire was distributed through simple random sampling. Three standard questionnaires with a range of five Likert options were used to collect data. The Human Resources Management Questionnaire was Martin (2011), Organizational Commitment Questionnaire was Allen and Mir (1991), and Staff Involvement Questionnaire was Wilmar (2006). Descriptive and inferential statistical methods (Kolmogorov-Smirnov-Sobel test and Spearman nonparametric correlation test) were used to analyze the data using SPSS 21 Software.

Results

 The research findings showed that the Spearman test correlation coefficient between the human resource management with organizational commitment and employee participation were 0.283 - 0.162, respectively, and their sig was 0.001 and less than α = 0.05, which  shows, there is a significant relationship between these three variables. The results of the study on the mediating role of organizational commitment in the impact of human resource management on employee participation through the Sobel Test was more than 1.96, which proved that organizational commitment has a mediating role in the impact of human resource management measures on employee participation.

Conclusion

 The results of the study confirmed the mediating role of organizational commitment in the relationship between human resource management practices and employee participation. In other words, human resource management actions both directly and indirectly (through the organizational commitment variable) affect employee participation. Therefore, managers of medical science libraries can improve the level of participation and commitment of employees to the organization by paying special attention to human resource management measures such as recruitment, training, and reward and performance evaluation.
